Abstract(s)
O presente projeto tem como objetivo estudar os fatores críticos que impactam o turnover da indústria de fast-food em Portugal, assim como compreender e propor estratégias que de alguma forma contribuam para a promoção da retenção dos colaboradores. Para isso, realizou-se um estudo de caso numa multinacional da indústria.
Adotou-se uma metodologia quantitativa, tendo sido feita uma análise documental e posteriormente aplicando-se, para efeitos do estudo, um inquérito por questionário a uma amostra de 241 colaboradores da empresa, onde se procurou perceber o impacto da gestão de práticas de recursos humanos na incivilidade, satisfação no trabalho e na intenção de saída, além de se estudar também o efeito da incivilidade na satisfação no trabalho e na intenção de saída. As respostas ao questionário foram analisadas com recurso ao programa estatístico SPSS (Statistical Package for Social Sciences).
O estudo permitiu verificar que a perceção da gestão de práticas de recursos humanos está positivamente relacionada com a satisfação no trabalho, e negativamente relacionada com a incivilidade e a intenção de saída. Constatou-se que as práticas que apresentam um efeito estatisticamente significativo na satisfação no trabalho são a gestão de carreiras, as recompensas e o reconhecimento. Não obstante, a integração e a gestão de carreiras apresentam um maior impacto na intenção de saída. Ademais, verificou-se que a perceção integração e reconhecimento poderão reduzir significativamente a falta de civismo.
Neste sentido, com base na literatura, apresentaram-se recomendações, nomeadamente revisão do programa de buddys e implementação de um sistema de benefícios flexíveis, que têm como objetivo auxiliar a empresa a melhorar a retenção dos seus colaboradores.
The aim of this project is to study the critical factors that impact turnover in the fast-food industry in Portugal, as well as to understand and propose strategies that can help promote employee retention. To this end, a case study was carried out in a multinational company in the industry. A quantitative methodology was adopted. A documentary analysis was carried out and then, for the purposes of the study, a questionnaire survey was applied to a sample of 241 company employees, to understand the impact of human resource management practices on incivility, job satisfaction and intention to leave, as well as studying the effect of incivility on job satisfaction and intention to leave. The answers to the questionnaire were analyzed using the statistical program SPSS (Statistical Package for Social Sciences). The study found that the perception of human resource management practices is positively related to job satisfaction, and negatively related to incivility and intention to leave. The practices with a statistically significant effect on job satisfaction were career management, rewards, and recognition. However, integration and career management have a greater impact on the intention to leave. Furthermore, it was found that the perception of integration and recognition could significantly reduce the lack of civility. In this sense, based on the literature, recommendations were presented, namely review the buddys program and implementing a flexible benefits system, which aim to help the company improve its employee retention.
