Abstract(s)
Os elevados níveis de rotatividade que conduzem muitas das vezes ao abandono da profissão por parte dos enfermeiros tem agravado o problema de escassez destes profissionais em Portugal. Tendo em conta as exigências que a pandemia Covid-19 impôs aos enfermeiros, importa avaliar o seu bem-estar, medido pela qualidade de vida no trabalho, enquanto preditor da intenção de abandonar a profissão. Este constitui o principal objetivo do presente estudo suportado num inquérito por questionário que foi aplicado a uma amostra de 166 enfermeiros. Os resultados obtidos permitem concluir que o bem-estar dos enfermeiros impacta significativamente na intenção de abandonar a profissão, sendo que a dimensão stress no trabalho impacta positivamente e as restantes variáveis – bem-estar geral, satisfação no trabalho e na carreira, equilíbrio trabalho família e controlo no trabalho – impactam negativamente na intenção de abandonar a profissão. Verificou-se também que os níveis de bem-estar na amostra são baixos, devido sobretudo à falta de equilíbrio trabalho-família, às más condições de trabalho, aos níveis excessivos de stress, à falta de satisfação no trabalho e na carreira. Estes resultados deterioram-se na faixa etária acima dos 35 anos de idade, apresentando uma menor satisfação no trabalho e na carreira, menor interesse em desenvolver novas competências e níveis stress no local de trabalho mais elevados. Porventura, é esta a faixa etária que exibe uma maior intenção de abandonar a sua profissão. São ainda apresentadas implicações do estudo na retenção destes profissionais, nomeadamente a necessidade e importância das instituições de saúde investirem na promoção do bem-estar dos enfermeiros.
The high levels of turnover, which often lead to nurses leaving the profession, have aggravated the problem of shortage of these professionals in Portugal. Taking into account the demands that the Covid-19 pandemic has imposed on nurses, it is important to assess their well-being, measured by the quality of work life, as a predictor of the intention to leave the profession. This is the main objective of this study, which was supported by a questionnaire survey applied to a sample of 166 nurses. The results showed that nurses´ well-being has a significant impact and the remaining variable – general wellbeing, job and career satisfaction, work-family balance and job control – having a negative impact on the intention to leave the profession. It was also found that the levels of well-being in the sample are low, mainly due to the lack of work-family balance, poor working conditions, excessive levels of stress, and lack of job and career satisfaction. These results deteriorate in the over 35 age group, showing lower job and career satisfaction, less interest in developing new skills, and higher levels of workplace stress. Perhaps this is the age group that exhibits the highest intention to leave their profession. The implications of the study on the retention of these professionals are also presented, namely the need and importance of health care institutions to invest in the promotion of nurses´ well-being.
