Proposta de um modelo de ecossistema de aprendizagem no ambiente corporativo

dc.description.abstractEste projeto apresenta um produto inovador na área da aprendizagem corporativa: uma ferramenta que será oferecida por uma empresa portuguesa especializada em consultoria neste domínio, que pretende colmatar e solucionar questões estratégicas e adaptativas relacionadas com a aprendizagem nas empresas, reconhecendo que o desenvolvimento contínuo dos seus membros é crucial para a sustentabilidade e o sucesso organizacional. Neste contexto, o framework do ecossistema da aprendizagem surge para inovar e regenerar os processos de aprendizagem corporativa, organizando o sistema de forma estruturada e eficiente e gerando muita interação e conectividade que favorecem o crescimento das organizações. A investigação teve como objetivo descobrir quais os elementos estruturantes no ecossistema de aprendizagem dentro de um ambiente corporativo que permitem a sinergia do conhecimento de forma contínua e, para tal, compreender os desafios relacionados com a aprendizagem, as mudanças necessárias para lidar com esses desafios e como integrar os elementos estruturais do ecossistema da aprendizagem no processo de aprendizagem de uma empresa. Para isso, foram entrevistados profissionais que atuam na área de recursos humanos e que tenham participado na implementação de ecossistemas de aprendizagem dentro das empresas, de modo a colaborar com esta investigação. Os resultados apurados através das entrevistas e da pesquisa bibliográfica trouxeram perspetivas valiosas e identificaram dois outros elementos estruturais: a tecnologia e a rede de aprendizagem, além dos que estavam a ser investigados: as pessoas, os conteúdos, os ambientes, a cultura de aprendizagem e as estratégias. A inclusão destes dois elementos unidos aos contributos desta investigação, culminaram no desenvolvimento do produto e o guideline para sua implementação. Procura-se não apenas fornecer às empresas um sistema como solução tecnológica, mas também transformar a cultura de aprendizagem nas organizações, promover uma abordagem proativa e estratégica e trazer um diferencial competitivo que permitirá às empresas lidar melhor com as rápidas mudanças do mercado, desenvolver líderes preparados e, acima de tudo, criar um ambiente de trabalho onde a aprendizagem contínua é valorizada e incentivada.pt
dc.description.abstractThis master's thesis presents an innovative product in the field of corporate learning: a tool developed by a Portuguese company specialized in consultancy in this domain. The company aims to address and resolve strategic and adaptive issues related to learning within organizations, recognizing that the continuous development of its members is crucial for organizational sustainability and success. In this context, the learning ecosystem framework emerges to innovate and regenerate corporate learning processes, organizing the system in a structured and efficient manner, promoting interaction and connectivity that favor organizational growth. The main objective of this research was to identify the structural elements within a corporate learning ecosystem that enable continuous knowledge synergy. To this end, it was essential to understand the challenges related to learning, the necessary changes to face these challenges, and how to integrate the structural elements of the learning ecosystem into a company's learning process. The methodology of this research involved conducting interviews using a question guide validated by two specialists. Four professionals working in human resources who participated in the implementation of learning ecosystems within companies were interviewed, along with the analysis of a video where two Brazilian professionals from large companies narrate their journey in implementing the learning ecosystem in these organizations. These professionals provided valuable perspectives that significantly contributed to the research. To analyze the content of the interviews, an analysis tool—a content analysis matrix—was constructed, which served as the basis for utilizing AI assistance through ChatPdf and subsequent human validation. The results obtained from the interviews and the literature review provided valuable insights and led to the identification of two additional structural elements: technology and the learning network, in addition to those being investigated—people, content, environments, learning culture, and strategies. The inclusion of these two elements, combined with the contributions of this research, culminated in the development of the product and guidelines for its implementation. The technological component facilitates access to learning resources and supports the scalability of learning initiatives, while the learning network fosters collaboration and knowledge sharing among employees. Participants highlighted that technology acts as an essential facilitator for modern learning ecosystems, providing platforms for e-learning, virtual collaboration, and data analysis that inform learning strategies. The learning network was identified as essential for promoting a culture of continuous learning, as it encourages peer interaction and collective problem-solving. The incorporation of technology and the learning network into the learning ecosystem framework significantly enhances the potential for continuous knowledge synergy within organizations. The developed product not only offers a technological solution but also contributes to transforming the learning culture in organizations. By promoting a proactive and strategic approach to learning, companies can gain a competitive advantage that allows them to better handle rapid market changes, develop prepared leaders, and, above all, create a work environment where continuous learning is valued and encouraged. The research concludes that a holistic approach to designing learning ecosystems—including structural elements such as technology and learning networks—is vital for fostering an organizational culture that supports continuous development. This transformation is essential for companies aiming to sustain their growth and success in an increasingly dynamic and competitive market. Organizations seeking to improve their learning and development initiatives should consider adopting a learning ecosystem framework that integrates these structural elements. By doing so, they can create more resilient and adaptable learning environments that respond to the ever-evolving needs of their workforce. The product developed through this research offers a practical solution for companies to effectively implement such an ecosystem.en
