Embora existam algumas investigações sobre os processos psicológicos associados à (e)imigração e
como estes contribuem para o bem-estar geral dos (e)imigrantes, muito poucas exploraram a
experiência de trabalho em si. Com base numa amostra de 202 emigrantes portugueses altamente
qualificados, este estudo analisa o engagement no trabalho como um indicador do bem-estar no
trabalho, assim como os seus antecedentes (suporte familiar e práticas de gestão de recursos humanos
percebidas) e consequências (intenções de regressar ao país de origem). A principal descoberta é que
as práticas de gestão de recursos humanos (sistemas de elevado desempenho de trabalho) se
relacionam positiva e significativamente com o bem-estar profissional (engagement), assim como se
relacionam negativa e significativamente com as intenções de regressar a Portugal, o que pode ser
explicado com base na teoria da troca social. Ao contrário do que se esperava, o suporte familiar
percebido pelos emigrantes portugueses qualificados não tem uma relação significativa com
engagement e com as intenções de regressar, nem o engagement está relacionado significativamente
com as intenções de regressar. Este estudo contém informação útil para organizações que gerem
colaboradores imigrantes qualificados, bem como para as empresas portuguesas que pretendam reter
os seus talentos ou atrair emigrantes portugueses qualificados.
Although there are some studies about the psychological processes associated with (e)immigration and how these contribute to the general well-being of (e)immigrants, very few have explored the work experience itself. Using a sample of 202 highly skilled Portuguese emigrants, this study analyzes the work engagement as an indicator of work well-being, as well as their antecedents (family support and perceived human resources management practices) and outcomes (return intentions to their country of origin). The main finding is that the human resources management practices (high-performance work systems) are positively related to the occupational well-being (work engagement), and negatively related with the intentions of returning to Portugal, which can be explained with the use of social exchange theory. Contrary to what was expected, perceived family support is not significantly related to the work well-being and return intentions, nor engagement proved to be significantly related to the return intentions to Portugal. This study provides useful information not only for organisations that manage highly skilled immigrants’ employees, but also for Portuguese companies that want to retain these talents and attract highly qualified Portuguese emigrants.
