Abstract(s)
Este estudo exploratório teve como objetivo investigar os benefícios da mentoria,
como estratégia inovadora de desenvolvimento pessoal e profissional, especificamente num
Programa de Mentoria dirigido a lideranças intermédias e técnicos superiores da
Administração pública, em Portugal. Procedeu-se à auscultação dos elementos de dois pares
de mentoria para a construção de narrativas biográficas, de que foi feita análise qualitativa.
Os resultados indicaram que o Programa de Mentoria contribuiu para o
desenvolvimento de competências, como resolução de problemas, comunicação, liderança e
planeamento, entre outras, como atesta a literatura sobre o tema. Os envolvidos no
programa reconhecem o potencial transformador da mentoria, enquanto estratégia formativa
de acompanhamento e estímulo da reflexão, do trabalho colaborativo, da cocriação de
projetos inovadores e da mudança nos serviços. A análise de conteúdo das narrativas
também mostrou que a efetividade da mentoria depende da relação de confiança entre
mentor e mentorado, bem como da flexibilidade e adaptabilidade do programa de mentoria.
Os participantes destacaram a importância de mentores experientes, com visão
transformadora, capazes de compartilhar a sua experiência, orientando e fornecendo
feedback construtivo para a melhoria das práticas. Por se tratar de um Programa de
Mentoria inovador, cuja constituição dos pares resulta do matching criteriosamente feito
pelo Instituto Nacional de Administração, a sua mais-valia reside na diversidade, no
acréscimo de aprendizagens mútuas, uma vez que mentores e mentorados pertencem a
diferentes setores profissionais da Administração pública.
As conclusões sugerem que a mentoria é uma estratégia valiosa para o
desenvolvimento, tanto pessoal como profissional, contribuindo ainda para expandir a rede
de contactos profissionais e oferecendo oportunidades de aprendizagem contínua e de
crescimento na carreira. Este estudo contribui para uma compreensão mais aprofundada dos
benefícios da mentoria, bem como para a ampliação da criação de programas de mentoria
mais efetivos e adaptados às necessidades dos colaboradores da Administração pública,
numa lógica que não é vertical.
The aim of the present exploratory research was to investigate the benefits of a Mentoring Program in the Public Sector, as an innovative strategy for personal and professional development. The research is dedicated to middle management and senior officers, in public administration, in Portugal. To reach the mentioned objective, two mentoring pairs were consulted in order to construct biographical narratives, which were then qualitatively analysed. The outcomes indicate that the Program contributes to several development areas, such as problem solving, communication, leadership and planning. Those conclusions are in agreement with the literature related to the topic. Moreover, those involved in the Program agreed on the ground breaking potential of Mentoring as a learning strategy that stimulates reflection, team work, co-creation of innovative projects and change management. Another finding relates the greater effectiveness of the Program with the foundation of a relationship of trust between the mentor and the mentee, in addition to the adaptability and flexibility of the Program. Furthermore, the participants mentioned the importance of having a qualified mentor with a disruptive approach, able to share its experience and appropriate feedback that conduct to best practices. The benefits of the Program are based on mutual learnings, providing that mentors and mentees have diverse professional backgrounds on the Public Sector. This is possible, since it is an innovative Program, with a rigorous match making by the Nacional Institute of Administration. The conclusions suggest that mentoring is a valuable strategy for personal and professional growth. It contributes to expand the professional network and offers continuous learning opportunities and career growth. This study contributes for an indepth understanding of the benefits of mentoring, as an incentive to create more programs that are further effective and tailer made to the needs of the Public Sector employees in a non vertical basis.
