Como resultado das alterações demográficas da constituição da força de trabalho,
colaboradores têm vindo a acumular responsabilidades da esfera pessoal, para além das
exigências profissionais. Com a emergência do conflito interpapel e, consequente impacto
no bem-estar dos colaboradores, as organizações começaram a apostar em práticas de
conciliação que apoiam os seus colaboradores na gestão das diferentes esferas. Em linha,
torna-se pertinente estudar o impacto mitigador dos Horários Flexíveis, medida
reconhecida como uma das iniciativas de conciliação mais adotadas pelas empresas
atuais. Com base numa amostra de 554 colaboradores portugueses de uma consultora, a
presente investigação analisa a relação entre Excesso de Trabalho e Burnout, mediada
pelo Conflito vida Pessoal-Profissional (CPP), bem como o papel moderador dos
Horários Flexíveis nesta relação. Os resultados desta investigação reforçam a relação
mediadora entre Excesso de Trabalho → CPP → Burnout, apresentando uma mediação
parcial para a dimensão Exaustão Emocional e mediação total para o Cinismo. Por outro
lado, não foi obtido suporte para o papel moderador da medida de conciliação presente
neste estudo. Limitações e implicações são apresentadas, assim como propostas para
investigações futuras.
As a result of the demographic changes in the structure of the workforce, employees have been accumulating personal domain responsibilities, in addition to work demands. With the emergence of the interrole conflict, and its consequent impact on the employees’ well-being, organizations have been adopting work arragments that support employees in the management of their different roles. In line, it becomes pertinent to study the mitigating impact of Flexible Work Schedules, an initiative recognized as one of the work arrangments most adopted by current companies. Based on a sample of 554 Portuguese employees of a consulting firm, the present investigation analyzes the relationship between Job Overload and Burnout, mediated by the Work-Life Conflict (WLC), as well as the moderating role of Flexible Work Schedules in this relationship. The results of the present investigation support the mediating relationship between Job Overload → WLC → Burnout, with a partial mediation for the Emocional Exhaustion dimention and a total mediation for the Cynicism one. On the other hand, no support was found for the moderating role of the work arrangment present in this study. Limitations and implications are presented, as well as proposals for future investigations.
