Nas últimas décadas, o comprometimento organizacional em contexto militar tem
vindo a assumir maior destaque na literatura científica, bem como suscitado um interesse
acrescido por parte das instituições militares, devido às influências positivas que este
constructo propicia. No entanto, escassas são as abordagens da motivação para o serviço
militar como seu antecedente.
Tendo por base investigações que apontam para a existência de uma influência da
motivação para o serviço público no comprometimento organizacional, a presente dissertação
tem como principal objetivo propor um modelo que estabeleça uma relação entre a motivação
para o serviço militar e o comprometimento organizacional, sendo esta moderada pelo vínculo
contratual.
Trata-se de um estudo hipotético-dedutivo de natureza quantitativa, com recurso a um
questionário composto por duas escalas e cuja amostra é constituída por 794 militares da
Força Aérea Portuguesa. O modelo conceptual apresentado foi estimado através de modelos
de equações estruturais.
Os resultados demonstraram a unidimensionalidade da motivação para o serviço
militar, constructo aqui validado, sobre as componentes afetiva e normativa do
comprometimento organizacional. Foi ainda permitido aferir a existência de um efeito
moderador do vínculo contratual sobre a relação entre os constructos motivação para o serviço
militar e comprometimento organizacional, onde a influência dos militares em regime de
contrato é maior do que a exercida pelos militares dos quadros permanentes.
Em jeito de conclusão, são discutidas implicações teóricas, assim como formuladas
sugestões para investigações futuras.
In the last decades, the organizational commitment in military context has been assuming greater prominence in the scientific literature, as well as aroused an increased interest from military institutions, due to positive influences that this construct propitiates. Nevertheless, there are few approaches from military service motivation as its antecedent. Based on investigations that point to the existence of an influence from public service motivation in organizational commitment, this dissertation aims to propose a model that establishes a relationship between military service motivation and the organizational commitment, moderated by work contract. It is a hypothetical-deductive study of a quantitative nature, using a questionnaire composed by two scales and a 794 Portuguese Air Force military sample. The conceptual model proposed was estimated through structural equation models. The results showed a military service motivation unidimensionality, construct validated in this study, about affective and normative components of organizational commitment. The findings allowed to verify the existence of a moderated effect of work contract in the relationship between military service motivation and organizational commitment constructs, where the influence of the military under contract is greater than that exercised by military in permanent staff. In conclusion, the theoretical implications are discussed, as well as some suggestions for future work.
