O presente estudo tem como objetivo analisar o impacto da liderança tóxica e da cultura competitiva no stress ocupacional, na felicidade no local de trabalho e na intenção de saída dos colaboradores, considerando a escassez de estudos sobre liderança tóxica e as divergências na literatura acerca dos efeitos da cultura competitiva. Os dados foram recolhidos através de um questionário online, que contou com 1026 respostas. A população em estudo foram pequenas e médias empresas (PMEs) portuguesas pertencentes ao setor dos serviços. A análise dos resultados revela que a liderança tóxica está negativamente relacionada com o stress ocupacional e com a felicidade no local de trabalho, além de estar positivamente relacionada com a intenção de saída dos colaboradores. Por outro lado, a cultura competitiva mostrou-se positivamente relacionada tanto ao stress como à felicidade no local de trabalho. Adicionalmente, observou-se que colaboradores mais felizes tendem a ter menor intenção de abandonar a organização. Estes resultados são importantes para o desenvolvimento de práticas de gestão de recursos humanos que possam aumentar a atratividade das organizações e promover um ambiente de trabalho mais saudável e satisfatório.
The present study aims to analyze the impact of toxic leadership and competitive culture on occupational stress, workplace happiness, and employees' turnover intention, considering the scarcity of studies on toxic leadership and the divergences in the literature regarding the effects of competitive culture. Data were collected through an online questionnaire, which received 1026 responses. The population under study consisted of small and medium-sized enterprises (SMEs) in the Portuguese service sector. The analysis of the results reveals that toxic leadership is negatively related to occupational stress and workplace happiness, and positively related to employees' turnover intention. On the other hand, competitive culture was found to be positively related to both stress and workplace happiness. Additionally, it was observed that happier employees tend to have a lower intention of leaving the organization. These results are important for the development of human resource management practices that can enhance the attractiveness of organizations and promote a healthier and more satisfying work environment.
