O presente estudo tem como objectivo investigar o papel moderador da motivação, mais
concretamente da motivação integrada, na relação entre a percepção de suporte
organizacional e o compromisso afectivo, no contexto dos trabalhadores temporários.
Os dados foram recolhidos em 13 empresas de trabalho temporário (N=3755). Mais
concretamente, pretendia-se explorar a relação entre a percepção de suporte
organizacional da empresa cliente e o compromisso para com esta através da teoria da
troca social e da norma da reciprocidade, prevendo-se uma relação positiva entre estas
duas variáveis. Para além disso, previa-se a existência de uma relação mediadora do
compromisso afectivo para com a empresa cliente entre a percepção de suporte
organizacional por parte da cliente e o compromisso afectivo para com a agência de
trabalho temporário. O presente estudo tinha, também, como objectivo verificar o efeito
moderador da motivação integrada, incorporada na teoria da auto-determinação,
prevendo-se que a relação entre a percepção de suporte da empresa cliente e o
compromisso afectivo do cliente seria mais forte quando esta motivação era baixa do
que quando esta motivação era elevada. As hipóteses foram testadas através da análise
de regressões lineares, assim como análises de mediação e moderação, sendo que as
previsões descritas foram suportadas pelos resultados encontrados. Os resultados
obtidos foram discutidos, tendo sido apresentadas as limitações do presente estudo,
assim como sugeridas linhas de investigação futura.
The present study has the objective of exploring the moderator role of motivation, more specifically of integrated motivation, on the relationship between the perception of organizational support and the affective commitment, in a sample of temporary workers. The data was colleted in 13 temporary work agencies (N=3755). Particularly, the objective was to explore the relationship between client’s perceived organizational support and its affective commitment, through the social exchange theory and the norm of reciprocity, where it was expected that the two variables would be positively related. In addition, it was expected to be found a mediation relationship from the client’s affective commitment between the client’s perceived organizational support and the agency’s affective commitment. Moreover, it was also intended to explore the moderator relationship of integrated motivation, incorporated in the self-determination theory. Here, it was predicted that the relationship between the client’s perceived organizational support and its affective commitment would be stronger when integrated motivation was low rather than higher. All of the hypotheses were tested through the analysis of linear regressions, as well as mediation and moderation analyses. The predictions were supported by the results found. To conclude the results were discussed, with the inclusion of the study’s limitations and some suggestions for future investigations.
